Creative Fearlessness: Wieden+Kennedy’s Joe De Souza on Leadership That Inspires Excellence

In an industry where innovation is currency, creative leadership requires a delicate balance of conviction and empathy. We sat down with Joe De Souza, Creative Director at Wieden+Kennedy London, to explore what truly drives creative excellence in today’s rapidly evolving landscape.

De Souza brings a refreshing directness to conversations about creative team dynamics. “Relentless curiosity, accompanied by high resilience” form the foundation of high-performing creative teams, he explains. “The creative process is never ‘done’; you just stop working. It’s the constant pushing of ideas to make them better that defines a creative.”

From fostering cultures that embrace risk to building teams where empathy trumps ego, De Souza offers insights that challenge conventional thinking about leadership in creative spaces. In this wide-ranging conversation, we explore how creative leaders can inspire their teams to produce breakthrough work while maintaining the human connections that fuel authentic creativity.

Joe, you’ve shaped creative work across some of the industry’s most influential agencies, including an agency you co-founded. In your experience, what makes a truly high-performing creative team?

A few things: relentless curiosity, accompanied by high resilience. The creative process is never ‘done’; you just stop working. It’s the constant pushing of ideas to make them better that defines a creative. Working in a team requires complementary skills and personalities but it also calls for empathy over ego. You shine together, you fail together, you learn together.

In your time working with global brands, you’ve seen innovation flourish and fail in different environments. What’s your advice to brands who want to foster a culture of innovation?

Complacency and arrogance are the enemies of innovation. Brands must constantly reassess and reinvent themselves because the world – business, people, everything – is moving forward all the time. Competition drives innovation because there’s always someone out there who can do what you’re doing better, faster, cheaper, etc. Change should not be seen as an enemy but an opportunity.

What’s a leadership skill that’s essential in creative industries?

Single-mindedness. You need it to push in a clear direction. It’s not a democracy in that sense. Not everyone’s voice is useful or relevant. That said, empathy is also needed to understand the people who work for you and to get the best out of them. A strong leader inspires the team and makes them want to be better, to achieve a common goal. Instilling fear is ultimately counterproductive.

Breakthrough work often requires a leap of faith. And it can be a delicate dance to manage the client fear of ‘going too far’ while creating something truly distinctive. How do you encourage risk-taking without compromising results?

The best work always involves some measure of risk or else you’re just repeating what’s gone before. That’s not a call for irresponsibility but a challenge to push boundaries. It can also be an iterative process i.e. gradual pushing to minimise the impact of change. Ultimately, it’s about building a close relationship with the client so they go on the journey with you; so they understand that the real risk is not challenging the status quo.

What’s a company culture initiative that has positively impacted your team?

The only initiative, if you want to call it that, is a conscious drive to create a culture of openness, where colleagues can easily access leadership and feel free to express personal concerns, share ideas, etc. The teams I work with understand that they can speak to me about anything – work or non-work related – anytime. They can come to me for advice or simply to express themselves. As a leader, my job is of course to direct them, but also inspire them to create the best work of their lives.

Great creative leadership isn’t just about vision — it’s about fostering a culture where innovation thrives. At Synima, we help brands turn bold ideas into powerful visual stories. Ready to push boundaries and create work that truly stands out?
